Abstract This research aims to qualitatively investigate the dimensions of organizational fear and its impact on the behavioral performance of employees in the Iranian oil industry. This study is categorized as developmental-applied and employs a descriptive-analytical method. Data were collected through semi-structured interviews with 14 experts and specialists in the fields of human resources and organizational management within the oil industry and were analyzed using Atlas.ti software. The findings reveal that organizational fear is a complex phenomenon stemming from both individual factors (such as personality traits and past experiences) and organizational factors (such as complex structures, unstable culture, and authoritarian leadership styles). This phenomenon exerts a profound negative impact on employees' behavioral performance by reducing motivation, creativity, and work quality, while increasing occupational burnout. The results emphasize the necessity of creating supportive work environments, enhancing transparency in decision-making, strengthening internal communications, and implementing stress management and professional development programs to mitigate fear and enhance employee performance.
