The present study was conducted with the aim of designing a return-on-investment (ROI) model in human resource training within the petrochemical industry. This study is an applied-developmental research in terms of purpose and is a descriptive study with a cross-sectional survey approach in terms of data collection method. To achieve the objective, an exploratory mixed-methods research design was employed. The participant population included theoretical experts (human resource management professors) and practical experts (managers in the petrochemical industry). Using theoretical sampling and upon reaching theoretical saturation, a total of 17 experts participated in the qualitative section. In the quantitative section, the perspectives of petrochemical industry employees were used, and the sample size was estimated at 140 individuals using power analysis. Sampling in the quantitative phase was conducted through stratified random sampling. For data analysis, grounded theory was used in the qualitative section via Maxqda software, and partial least squares (PLS) method was used in the quantitative section via Smart PLS software.The research findings indicated that organizational factors, job-related factors, the culture of the petrochemical industry, and human resource training and development influence the return on investment in employee training. The effectiveness of organizational training and employee training needs assessment provide the necessary foundation, while the incompatibility of human resources plays an intervening role. Ultimately, the training strategy leads to professional performance, group performance, innovative performance, and research performance.
