The most asset of an organization is intangible assets such as human capital, because this plays an important role in the effectiveness and value creation of organizations. In today's world, the success of organizations depends largely on the morale, effort, motivation, and satisfaction of their human resources. This research aimed to identify and design a model of the antecedents and consequences of ethnic discrimination in human resource management (case study: National Southern Oil Fields Company). The research method is qualitative and descriptive-exploratory research. Which uses narrative research and focusses group methods. The statistical population of the research includes university professors, managers and heads specializing in human resource management in the National Company for the Southern Oil Regions. The number of these people is 40, of which 13 were selected using the judgmental and accessible method, and stories about ethnic discrimination were told using the narrative research method. The selected sample for the focus group was 15 people from the news media. After interviewing 13 experts and collecting their narratives and stories through interviews, the data was coded and categorized through theme analysis. After analyzing the narratives and stories and then coding the interviews conducted through thematic analysis, 166 indicators (open coding) and 23 sub-themes (secondary pre-organizing themes (components) were extracted. With the help of the focus group, 6 dimensions were considered as dimensions of the model. According to the focus group, the events included: factors underlying ethnic discrimination, social factors of ethnic discrimination and discrimination in employment approaches and the consequences included: discrimination in human resources approaches, discrimination in organizational approaches and discrimination in workplace approaches. The validity of the interviews was achieved with the help of the Glynn tool. Therefore, to improve organizational performance and promote justice in the workplace, it is necessary to develop and implement specific management policies and strategies to identify and reduce ethnic discrimination. The presented model can be used as a practical framework for analyzing and managing this phenomenon
